Why Senior Hires Fail.

Some of the most capable senior leaders I’ve assessed didn’t fail because they lacked skill or experience.

They failed because alignment was assumed, not engineered.

That’s the uncomfortable reality of senior hiring.

When a senior hire doesn’t work, the explanation is often reduced to:

“Bad hire.”

“Wrong fit.”

“Didn’t deliver.”

Senior hires derail when organisational conditions and leadership behaviour don’t match the mandate:

- expectations shift without clarity

- authority doesn’t match accountability

- sponsorship is verbal, not visible

- context, history, and power dynamics remain unspoken

And they also derail when leaders over-index on past success:

- moving too fast to prove value

- under-reading the system they’ve entered

- failing to sense informal power and stakeholder dynamics

- overplaying strengths that once worked elsewhere

Senior hiring isn’t about finding the best leader.

It’s about creating alignment: between the mandate, context, authority, expectations, and behaviour.

When that alignment is missing, even very strong leaders quietly struggle.

This isn’t an individual failure.

It’s a system and leadership failure — on both sides.
